本研究涵蓋理論模式建構與實證調查研究兩大部分，就理論模式建構言，試圖從文獻分析的角度和理論詮釋的途徑，運用多元開放的探究方法，汲取古今有關中國領導理論學說之精髓和政治思想之智慧，並衡諸我國社會發展之客觀環境，配合世界民主自由之開放趨勢，予以有效的整合，俾建構一套兼重理論與實踐、組織與個人，能面向現代、面向未來及面向世界，同時具有中國特色的整合性領導模式。就實證調查研究言，本研究依據「中國儒家領導模式」的概念意涵，摘取其要義，抽繹其精華，作為實證調查研究之理論基礎，並編製成「國民小學校長領導行為狀況調查研究」，以國小教師為取樣對象，進行實證調查研究，俾瞭解我國國民小學教師對校長領導行為現況的感受與期望，同時探析其間之差異情形，藉此提供具體建議，一方面作為改進國民小學行政之參考，另方面作為未來進一步研究之基礎。 本研究旨在探究中國儒家領導模式的概念意涵，藉以檢證其在國民小學的適用性。本研究目的如下所示： 一、闡述中國儒家領導哲學探究途徑。 二、分析中國儒家領導哲學之重要概念架構意涵。 三、評析中國儒家領導模式在學校行政上之啟迪及適用性。 四、探討中國儒家領導模式在我國國民小學行政上應用之適用性，俾作為改進學校行政領導增進學校組織效能之參考。 五、結合研究結果，試提中國儒家領導模式對我國國民小學行政之具體建議。 本研究兼採文獻分析及問卷調查的方式進行相關研究。調查對象以臺中市、臺中縣、彰化縣及南投縣之國民小學為研究母群體，共計536所，並以分層隨機抽樣的方式以進行問卷施測。本問卷共寄發1280份問卷，回收1113份，實際有效問卷則為994份，可用率為78％ 。經分析後，茲將本研究之結論歸納如下： 一、國小學校長採用儒家領導行為之現況介於「偶而如此」及「時常如此」之間。 二、國民小學教育人員經常期望學校校長領導能夠使用使用儒家領導之理念。 三、國民小學校長採用儒家領導行為之現況並未達至學校教育人員之期望。 四、年齡在50歲以上、服務年資在21年以上、學校規模在25-49班及職務為校長的教育人員，較易知覺校長有採用儒家取向的領導行為。 五、服務年資在21年以上的學校教育人員，較期望校長多加採用儒家取向的領導行為。 最後，根據理論文獻及實證調查之研究結果，對校長行政領導行為方面提出下列建議，俾作為改進學校行政及加強理論研究之參考。 一、深入瞭解學校同仁的期望，縮短理想與實際差距。 二、加強民主參與的溝通論辯，促進相互理解的共識。 三、建立公平正義的組織制度，充分發揮個體的潛能。 四、秉持真誠接納的關懷態度，建立彼此信賴的關係。 五、發揮恕道同理的仁愛精神，增強學校同仁的情誼。 六、運用持經違變的領導策略，因應社會變動的挑戰。
The study includes theoretical model construction and positive investigation. Firstly, in order to deeply explore the ideal model and theoretical wisdom of Chinese Confucian Leadership philosophy, we will try to use document analysis and theoretical hermeneutics approaches. Secondly, the questionnaire survey will be adopted. In other words, the methods of this research will review the literature and the theory related to Chinese Confucian Leadership philosophy for constructing a theoretic framework. Thirdly, this study tries to establish an ideal concepts model of Chinese Confucian Leadership and investigate the adaptation of this model application in school administration. Finally, according to above research results, this study will provide some available, foresighted suggestions as the reference framework for improving the effectiveness of school administrative leadership.
