題名:國際觀光旅館主管與部屬關係、工作滿足與組織承諾關聯性之研究

本研究以交通部觀光局所公佈的全國60家國際級觀光旅館爲研究母體,其中24家作爲研究樣本,並回收303份有效問卷,透過結構方程模式將主管與部屬關係、工作滿足與組織承諾的影響進行實證分析。研究結果發現,工作滿足爲主管與部屬關係、組織承諾間的中介變項,亦即欲提昇員工的組織承諾,主管必須和部屬維持良好的關係,並使部屬對其工作感到滿足。另外,主管與員工關係對工作滿足有正向影響;而工作滿足對組織承諾亦有正向影響。最後,本研究利用多群體分析,發現工作滿足與組織承諾,會受到不同職務的調節。
This study chooses 60 tourism bureau approved international hotels as the population and 24 of these hotels as the sample. Questionnaire survey was conducted and 303 valid replies were received. The research analyzes cause and effect relations among leader-member relation, organizational commitment and job satisfaction utilizing structural equation modeling. The result shows that job satisfaction is the mediation variable between organization commitment and leader-member relation. That is, if an organization wants to improve employee commitment, Supervisors must keep high quality relation with subordinates and let employee feel satisfaction to their job. Moreover, leader-member relation has a positive effect on job satisfaction and job satisfaction also has positive influence on organization commitment. Finally, we used multi-group approach and found that job satisfaction and organizational commitment were moderated by position.
