本研究主要探討工作壓力對家庭親善政策的認知以及此政策知覺能否增進工作家庭平衡,透過工作與家庭生活之間的協助方案,是否能提升組織承諾,其次,探究家庭親善政策知覺與工作家庭平衡在工作壓力與組織承諾的中介效果,最後建構並驗證工作壓力對家庭親善政策知覺、工作家庭平衡與組織承諾的影響模式。
  本研究採用問卷調查法,以天下1000大製造業與500大服務業為施測對象,最後有效樣本計955家。使用的調查研究工具包含工作壓力、家庭親善政策知覺、工作家庭平衡與組織承諾四種分量表。問卷調查研究所得資料經描述性統計、單因子變異數分析、相關分析、驗證性因素分析、線性結構模式、階層迴歸分析、區段迴歸分析等統計方法以考驗研究假設,並驗證模式的適配度。
  研究發現,工作家庭平衡是調整工作壓力增進組織承諾的重要中介因素。家庭親善政策知覺可用性能平衡工作與家庭生活,且工作家庭平衡提升組織承諾。在背景變項方面,高科技產業普遍存在較高的工作壓力。女性、已婚、年齡越高者與高科技產業對於推行家庭親善政策知覺使用程度較高。已婚主管與高科技業對工作家庭平衡的重視程度較高。
The purpose of this study was to investigate the relationship between working pressure and family-friendly policies perceptions, as well as to explore how family-friendly policies balance employee’s work and family life and increase organizational commitment. Second, this study was to examine the mediators’ effect of family-friendly policies perceptions and work-family balance on working pressure and organization commitment. Finally, to construct the model and test the effect of working pressure on family-friendly policies perceptions, work-family balance, organizational commitment.
  There were 955 valid samples which were collected from the top 1000 manufacturing and 500 services firms in Taiwan. There were four scales as researching tools including, working pressure, family-friendly policies, work-family balance and organizational commitment. In order to prove the hypotheses and exam model’s goodness-of-fit, the study used descriptive statistic, one-way ANOVA, correlation analysis, Confirmatory Factor Analysis, Structural Equation Modeling (SEM), hierarchical regression analysis, and block regression analysis to analyze data.
  The results indicated that work-family balance was an important mediator. Family-friendly policies perceptions can balance work and family. The balance of work and family can increase the organizational commitment. As to background variables, people who work in high-tech industry generally are under high working pressure. For female, married, the older and high-tech industry employees, they are highly using promoting family-friendly policies perceptions. The married and high-tech industry employees highly value work-family balance.
