本研究旨在探討國民小學組長知覺主任轉型領導、領導者-部屬交換關係與工作投入現況、彼此關係、差異情形及影響力。本研究係以臺中市226校市立國民小學正式教師兼任組長為調查對象,問卷調查範圍以學校教務處、學務處、總務處、輔導室等組織編制中至少有三個組以上之處室,作為測量同處室領導者-部屬交換關係中圈內與圈外人之基本模組數,共發出正式問卷445份,回收有效問卷353份,有效問卷回收率為79.3%。調查問卷資料分析採描述性統計、t 考驗、單因子變異數、皮爾森積差相關、部分最小平方法(partial least squares, PLS)等統計方法。主要研究發現如下:
1.國民小學組長知覺主任轉型領導、領導者-部屬交換關係與工作投入現況達中上程度。
2.不同背景變項之國民小學組長知覺主任轉型領導、領導者-部屬交換關係與工作投入部分有差異存在。
3.國民小學組長知覺主任轉型領導、領導者-部屬交換關係與工作投入有正相關。
4.國民小學組長知覺主任轉型領導、領導者-部屬交換關係對工作投入有預測力。
5.國民小學組長知覺主任採轉型領導方式對其工作投入的影響力高於與主任交換關係對於工作投入的影響力。
根據研究發現,研究者分別針對教育行政主管機關、國小主任、國小組長與未來研究者提出若干具體建議,作為參考。
This study aimed to explore the influence of elementary school section chief´s perception about their office director´s Transformational Leadership and Leader-Member Exchange. To be more precise, this study focus on the different extents of perception among section chiefs, and how the perception influences section chief´s work engagement and their relationship with office directors. The subjects in the study were formal teachers working as section chiefs. These teachers came from 226 different elementary schools in Taichung City. They worked in different offices like offices of academic affairs, offices of student affairs, offices of general affairs and counselor´s offices. These offices must comprise at least three different sections, which served as an in-group and out-group module for the measurement of Leader-Member Exchange in the same office. A total of 445 copies of questionnaires were issued and 353 of them were valid. The response rate was 79.3%. The data were analyzed by descriptive statistics, t-test, one-way ANOVA, Pearson product-moment correlation, and partial least squares (PLS). The conclusions of this study were as follows:
1.Generally, the influence of elementary school section chief´s perception about office director´s Transformational Leadership and Leader-Member Exchange on their work engagement was above average.
2.Different personal backgrounds of elementary school section chiefs did influence their perception about office director´s Transformational Leadership, Leader-Member Exchange and work engagement.
3.Elementary school section chiefs’ perception about office director´s Transformational Leadership and Leader-Member Exchange, and work engagement were positively correlated.
4.The extent of elementary school section chief´s work engagement could be predicted based on their perception about office director´s Transformational Leadership and Leader-Member Exchange.
5.Elementary school office directors who adopted Transformational Leadership toward their section chiefs exercised more influence than those who adopted Leader-Member Exchange.
