題名:國民中學組織文化對行政人員情緒勞務和工作滿意度影響之路徑分析

本研究主要目的如下:1.以學校組織文化為前因變項,探討其與情緒勞務的關係。2.以工作滿意度為後果變項,了解其與情緒勞務的關係。3.發展學校組織文化對情緒勞務與工作滿意度之影響路徑模式並以線性結構模式驗證之。本研究以問卷調查法進行,研究對象為臺北市公立國民中學行政人員,有效樣本共518份。研究結果發現:1.不同組織文化對情緒勞務有不同的影響:科層型文化傾向愈高,員工情緒勞務愈高;創新型文化傾向對員工的情緒勞務沒有影響。2.情緒勞務對工作滿意有正向的影響。3.不同組織文化對員工工作滿意度的直接影響不同:科層型文化對員工工作滿意度沒有直接影響;創新型文化對員工工作滿意度有正向直接影響。4.科層型文化和創新型文化對情緒勞務和工作滿意度之影響路徑不同:科層型文化對工作滿意度之直接影響雖不大,但它可透過情緒勞務之間接影響而相當程度增加其對工作滿意度的影響;創新型文化對工作滿意度之直接影響大,它透過情緒勞務對工作滿意度的間接影響甚小。本研究最後根據研究結果之分析、討論,提出未來研究與實務建議。
The purpose of this study was to develop the causal model of organizational culture, emotional labor and job satisfaction. The subjects were 518 administrative staff of junior high schools in Taipei City. Their responses on the questionnaires were analyzed to test the fitness of the model with structural equation modeling. The findings showed bureaucratic culture increases emotional labor and innovative culture has no impact on it. Emotional labor have positive impact on job satisfaction. The effects of bureaucratic culture on job satisfaction came mostly from indirect influences through emotional labor and no direct effect was found. The direct effect of innovative culture on job satisfaction was found. No indirect influence through emotional labor existed.
