員工在處於競爭激烈環境的組織中工作,容易產生一些負向的心理及行為,影響組織的績效。而組織公民行為是一些組織期待的正向行為。本研究主要在探討工作者角色壓力、工作倦怠與員工犬儒主義態度對其組織公民行為的影響,希望企業能夠重視影響組織公民行為的負向心理及行為,以便增進組織績效。本研究以台灣北部地區企業的員工為研究對象,採用便利抽樣方式,以網路問卷及紙本問卷兩種方式進行資料蒐集,共回收343份有效問卷。研究結果歸納如下:1.角色壓力對組織公民行為具有負向影響。其中角色壓力構面的「角色過度負荷」、「角色模糊」均分別對組織公民行為具有負向影響。但是,「角色衝突」並未產生對組織公民行為產生影響。2.工作倦怠對組織公民行為具有負向影響。其中工作倦怠構面「譏誚態度」、「降低專業效能」均對組織公民行為具有負向影響。但是「情緒耗弱」並未對組織公民行為產生影響。3.員工犬儒主義對角色壓力影響組織公民行為的關係出現部分的干擾效果。當員工犬儒主義與「角色模糊」交互作用時,會增強角色壓力對組織公民行為的負向影響。4.員工犬儒主義未干擾工作倦怠對組織公民行為的影響關係。
There are some negative behaviors occurred from employees in an organization which in a competitive environment, such as job stress, burnout and cynicism. Organizational citizenship behavior is one kind of expected positive behavior in an organization. This research aimed to exam the influence effects of role stress, burnout on organizational citizenship behavior, and the moderating effects of cynicism on the relationships of role stress, burnout and organizational citizenship behavior.Data gathered from 343 employees worked in north area of Taiwan. The results of the research are (1) employee's role stress has negative effects on their organizational citizenship behavior, especially role overload and role ambiguity negative influence on organizational citizenship behavior. (2) employee's burnout has negative effects on their organizational citizenship behavior, especially cynical attitude and decrease professional efficacy negative influence on organizational citizenship behavior. (3) there is partial moderating effects of cynicism on job stress and organizational citizenship behavior relations. (4) there is no moderating effects of cynicism on burnout and organizational citizenship behavior relations.
