國民小學校長工作壓力、幸福感與組織承諾關係之研究
摘 要
本研究旨在了解當前不同個人背景、學校環境變項之國民小學校長工作壓力、幸福感與組織承諾之現況、差異及其關係;並檢定國民小學校長工作壓力、幸福感與組織承諾結構關係模式之適配情形。
依據研究目的,本研究採問卷調查法,編製「國民小學校長工作壓力、幸福感與組織承諾之調查問卷」;以臺北市、新北市、臺中市、宜蘭縣等四市縣之公立國民小學全體638位校長為調查對象,計回收505份有效問卷,問卷回收率為79.15%;蒐集的資料以描述性統計、t考驗、單因子變異數分析、積差相關、逐步多元迴歸分析及結構方程模式等統計方法進行處理。獲致以下主要結論:
一、國民小學校長工作壓力之整體及各構面屬於中等程度,各構面中以「上級壓
力」感受程度最高,以「工作負荷」感受程度最低。
二、國民小學校長幸福感之整體屬於中高程度,各構面中以「樂觀表現」最高,
以「身心健康」最低。
三、國民小學校長組織承諾之整體屬於高等程度,其中以「努力意願」最高,以
「留職傾向」最低。
四、不同學校規模、校長年齡、服務市縣之校長整體工作壓力達顯著差異。
五、不同學校地區及服務市縣之校長整體幸福感達顯著差異。
六、不同服務市縣之校長組織承諾達顯著差異,非直轄市校長組織承諾最低。
七、校長工作壓力愈高其組織承諾愈低,校長「公共關係」的壓力對組織承諾有
負向低度的預測力;「工作負荷」壓力增加,可以適度提升校長的「留職傾
向」。
八、幸福感對校長組織承諾具有正向中度的預測作用;幸福感各構面中以「樂觀
表現」、「工作成就」及「生活滿意」之聯合預測力最佳,其中尤以「樂觀表現」最具有預測力。
九、本研究所建構的校長工作壓力、幸福感與組織承諾因果關係模式成立,且具
有良好適配度。
十、校長工作壓力可以透過校長幸福感有效影響校長組織承諾,亦即幸福感在
校長工作壓力影響組織承諾之間具有中介效果。
依據研究結果,提出結論和建議,俾供主管教育行政機關、國民小學校長及未來進一步研究之參考。

A Study of the Relationships among the Elementary School Principals’ Job Stress, Well-being and Organizational Commitment
Abstract
This study aims to understand the current context of different principals and elementary school backgrounds on job stress, well-being and organizational commitment of the status of the three variables, the differences between the situation and each other. Furthermore, It assesses the proper fit of the structural equation model among principals’ job stress, well-being and organizational commitment in elementary schools .
According to the research purpose, this study used questionnaires, preparation of "elementary school principal job stress, well-being and organizational commitment" which investigated principals in four counties; Taipei City, New Taipei City, Taichung City, and Yilan County with a total of 638 public elementary schools for the survey which has a total of 505 valid questionnaires and a response rate of 79.15% from the collected data descriptive statistics, t-test, one-way ANOVA, Pearson correlation analysis, stepwise multiple regression analysis and statistical methods tare used to analyze structural equation model and obtained the following conclusions:
1.Overall, elementary school principal’s job stress has various facets feelings belonging and moderate institution of which each institution include medium to High-level pressure, "the degree of feeling, and a" minimum workload "feel extent.
2.Overall well-being of Elementary School Principals and falls under medium to high level and each facet (Optimistic performance) and (health) of experience level is at its lowest.
3. Elementary school principal organizational commitment as a whole and feelings belong to each institution from medium to high level which (effort wishes) the level of experience is at its highest and (Tendency to retain post) is at its lowest.
4. Different school size the principals’ age, services in cities and counties etc. towards the job stress of the principals and the overall impact has a significant difference.
5.Different school area and services of different cities and counties treat their principals greatly and well-being of the overall impact was significantly good.
6.Different services from the cities and counties towards the principal’s organization commitment have a significant differences and non-municipal level at its lowest.
7.Job stress for principals’ organizational commitment has a negative predictive power ,work pressure in each dimension which (Public Relationship) has explanatory power; where the job stress (workload) in institutions face organizational commitment(Tendency to retain post) and institution has a positive predictive power.
8.Principals’ well-being and organizational commitment is positively predicted, well-being in each institutional optimistic performances, work achievement and life satisfaction has the ability to unite and predict the best especially in optimistic performances has a much predicting capacity.
9.The principal of the institute of construction job stress, well-being and organizational commitment model has good adaptation.
10.The Principals’ job stress can be affected by the principals’ well-being and organizational commitment and that well-being has become an excellent mediator variable job stress and organizational commitment.
Based on the findings, Specific recommendations can serve as competent for educational authorities and elementary school principals.
