本研究旨在探討國小組長兼任行政動機、主管部屬交換關係、工作滿意與辭卸意圖關係,以瞭解其因素之間的關聯性。本研究係以臺中市226校市立國民小學正式教師兼任組長為調查對象,問卷調查範圍以學校教務處、學務處、總務處、輔導室等組織編制中至少有三個組以上之處室,作為測量同處室主管部屬交換關係中圈內與圈外人之基本模組數,發出問卷445份,回收378份,剔除無效問卷,可使用分析問卷為353份,實際可用的回收率為79.3%。調查問卷統計方法採敘述性統計、因素分析、t 檢定、相關、部分最小平方法(partial least squares, PLS)等。主要研究發現如下:
1.建構適合我國國民小學使用且具有信效度之國小組長兼任行政動機量表工具。
2.國小組長部分兼任行政動機與辭卸意圖之現況達中等程度,而在主管部屬交換關係與工作滿意之現況則達中上程度。
3.不同學歷之國小組長對兼任行政動機的知覺程度,在社會期望與學校傳統分構面達顯著差異。
4.不同年齡、年資與健康狀況等背景變項之國小組長對兼任行政動機、主管部屬交換關係、工作滿意及辭卸意圖部份具有相關。
5.國小組長兼任行政動機、主管部屬交換關係、工作滿意及辭卸意圖間部份具有相關。
6.國小組長兼任行政動機、主管部屬交換關係、工作滿意及辭卸意圖之理論模式得到驗證。
7.國小組長兼任行政動機對主管部屬交換關係具有預測力。
The purpose of this study was to discover the relationship among work motivation of adjunct administrative position, leader-member exchange, job satisfaction and turnover intention of elementary school section chiefs for further understanding the connection within. The subjects in this study were the formal teachers with adjunct positions as section chiefs in the 226 municipal elementary schools in Taichung in Taiwan. However, schools offices, were considered as subjects of investigation of internals and externals in leader-member exchange only if there were at least three sections in each office. 445 questionnaires were issued, and with valid response rate 79.3%, which is a total of 353 valid questionnaires. This study examined the data from the questionnaires using descriptive statistics, factor analysis, t-test, correlation, and partial least squares. (PLS)
Findings were summarized as follows:
1. An establishment of an applicable high reliability and validity assessment measure of “work motivation of adjunct administrative position of elementary school section chiefs” to the elementary schools in Taiwan was suggested.
2. The resulf shows that “work motivation of adjunct administrative position” and “turnover intention” are average, however “leader-member exchange” and “job satisfaction” are above middle degree.
3. There were significant differences in “social expectation” and “school tradition, ” according to the responses of work motivation of adjunct administrative position from elementary school section chiefs with different educational backgrounds.
4. Background variables, such as age, seniority, and health, were partly influential to work motivation of adjunct administrative position, leader-member exchange, job satisfaction and turnover intention of elementary school section chiefs.
5. There was a partly overlapping influence between work motivation of adjunct administrative position, leader-member exchange, job satisfaction and turnover intention of elementary school section chiefs.
6. The theoretical model of work motivation of adjunct administrative position, leader-member exchange, job satisfaction and turnover intention of elementary school section chiefs were verified.
7.“Work motivation of adjunct administrative position of elementary school section chiefs” had prediction power to “leader-member exchange.”
