題名:團隊成員的個人年資對衝突行為的影響--探討學歷的干擾效果

本研究以國防科技研發團隊成員爲研究對象,探討團隊中個人的工作年資與學歷對團隊內人際衝突的交互作用影響,並分析衝突行爲與再合作意願的關連性。回收有效問卷273份,資料分析獲得以下研究發現:1.團隊中個人的工作年資愈長則愈不會與團隊內其他成員產生關係衝突。2.高學歷團隊成員的工作年資與團隊內人際衝突的負向關聯性,高於低學歷團隊成員。3.團隊成員與其他成員的任務衝突愈多則與其再合作意願愈高。4.團隊成員與其他成員的關係衝突愈多則與其再合作意願愈低。5.團隊成員與其他成員的任務衝突,會減弱關係衝突與再合作意願的負向關聯性。本研究並討論研究發現在管理實務的意涵。
This study utilizes the R&D team as research context and investigates the interaction effect of team members' seniority and education on conflict behavior, and also analyzes the relationship between conflict behavior and members' re-cooperation intension. Total of 273 usable questionnaires were analyzed. Following findings were found: 1. Team members' seniority is negatively related to relationship conflict. 2. There had a more negative relationship between Team members' seniority and conflict behavior as team members' education. 3. Task conflict is positively related to members' re-cooperation intension. 4. Relationship conflict is negatively related to members' re-cooperation intension. 5. There had a less negative relationship between relationship conflict and members' re-cooperation intension as task conflict. Implications for managerial practice on the findings of this study were discussed.
