本研究運用心理契約違背觀點探討影響部屬知覺主管不當督導的原因。研究樣本來自大陸的台 商企業,並採用調查法蒐集台灣籍主管與大陸籍部屬的配對資料。 根據結構方程模式與多層次分析結果,本研究發現主管知覺公司違背心理契約時,他們的負面 情緒及部屬知覺的不當督導均會提高,主管的負面情緒對部屬知覺的不當督導也有正向影響。此外, 主管的負面情緒對主管知覺的心理契約違背與部屬知覺的不當督導具有中介效果。本研究延伸了不 當督導的理論範疇,研究結果對管理實務也具有豐富的內涵。
This research applies the psychological contract violation perspective to examine the antecedents of abusive supervision. Research data were obtained from Taiwanese enterprises in China by a supervisorsubordinate dyad approach. Analytical results based on the structural equation modelling and multilevel approaches show that supervisors’ perceptions of psychological contract violation by the company will increase their negative affect and produce a positive effect on subordinates’ perceptions of abusive supervision. Supervisors’ negative affect also has a positive effect on subordinates’ perceptions of abusive supervision. Moreover, supervisors’ negative affect mediates the relationship between their reports of psychological contract violation and subordinates’ perceptions of abusive supervision. The study extends the theoretical scope of abusive supervision research. Research findings also have significant implications for business practices.
