家長式領導是一種在人治氛圍下,所顯現出類似父權的作風。然而,過去研究卻未能突顯出人治色彩下所隱含的差別對待,及其在群體層次的效果。為了補足此一缺口,本研究針對威權領導與仁慈領導兩個次向度,探討主管的「差序立威」與「差序施恩」對團隊效能的影響,並檢視「領導行為中心趨勢」與「團隊任務標準化」的調節作用。以軍事組織的營隊為單位,分析122個團隊資料後發現:(1)在施恩行為中心趨勢低時,差序施恩與團隊認同、團隊績效具有正向關聯性。(2)在團隊任務標準化高時,差序立威與團隊認同具有負向關聯性;而在團隊任務標準化低時,差序立威與團隊績效具有正向關聯性。最後,就研究發現、研究限制及未來研究方向進行討論,並說明理論與實務意涵。
Paternalistic leadership is a patriarchal-like leadership style emerged in a personalistic atmosphere. However, previous studies neglected the nature of differential treatments, and failed to examine them at group level, where is proposed to reveal their true effects. To bridge the gap, in this study we examined authoritarian leadership (AL) and benevolent leadership (BL) differentiations on team effectiveness. We also examined the moderating effects of AL and BL central tendencies and team task standardization. Data from 122 battalion teams in military revealed that BL differentiation was positively related to both team identification and team performance only when BL central tendency was low. Additionally, AL differentiation was negatively related to team identification only when team task standardization was high. AL differentiation was positively related to team performance in teams with low team task standardization only. Finally, research findings, limitations and suggestions for future research are discussed, and contributions and implications are also provided.
