題名:情緒勞動的前因、後果與潛在干擾變數:統合分析法之探討

情緒勞動意指「員工為符合組織情緒要求,對情緒所作的調整與管理」,且包括兩種情緒調節策略:表層演出與深層演出。學者們雖發現兩種策略各有不同的前因與後果變數,但既有研究的成果仍欠缺系統性的整合。基於前述,本研究試圖透過統合分析法(meta-analysis)以整合既有發現,並釐清不同情緒勞動策略的前因、後果、以及潛在的干擾變數。統合分析的結果指出,表層與深層演出策略會受到工作特性、情緒智力與服務情境所影響(研究一);此外,表層演出與情緒耗竭,以及深層演出與工作滿意度、組織承諾、服務績效之間具有顯著的正向關係(研究二),最後,研究結果也發現前述關係會受到服務互動類別的干擾。
Emotional labor consists of two main ways for actors to manage emotions: surface acting and deep acting. We report the findings of a meta-analytic review of empirical studies conducted in Taiwan concerned with the causes and consequences of service workers' uses of surface and deep acting. Results showed that, with some exceptions, job characteristics, emotional intelligence, and service context positively associated with both surface and deep acting (Study 1). In addition, surface acting positively predicted burnout, while deep acting positively predicted job satisfaction, organizational commitment, and service performance (Study 2). Additional analyses indicated that the mode of service interaction moderated the relationships mentioned above. Implications of these findings are discussed.
