本研究旨在探討台灣地區高中職校長五級領導之現況,並分析不同背景變項之差異、相關及預測情形。以台灣地區477位高中職校長為研究母群進行調查研究,問卷回收數為405份,剔除無效問卷40份,有效樣本數為365份,占母群體76.52%。研究工具為「高中職校長五級領導行為」問卷。問卷回收後以描述性統計、t-test、單因子變異數分析、多因子變異數分析、比較檢定、多元迴歸分析及事後檢定等統計方法進行資料分析。主要發現如下:
一、五級領導於高中職校長中存在差異,其差異因素依不同領導層級而有所差異,但主要受到性別、公私立、學歷與學校地區不同變項之影響。
二、公私立學校校長之五級領導確實存在差異,其中公立高中職的校長在第一級領導行為的自我認知,明顯優於私立高中職的校長。
三、第一級與第二級領導中之主要影響因素為性別與年齡,而第五級領導則需要年資之累積,方較能達到謙虛的個性與專業的堅持以成為永續卓越發展的領導者。
四、本研究所建立的迴歸模型,可以作為未來校長養成與培訓的課程規劃參考,甚而作為五級領導的資料庫。
本研究依據上述結果,並提出學校行政領導以及未來研究之建議:
一、校長遴選制度之設計適切納入五級領導的概念。
二、校長之在職教育訓練,其課程可強化領導願景。
三、建立校長夥伴關係,透過異質性關係發展五級領導。
This study investigated and analyzed the differences and relations of different background variables based on principals’ level 5 leadership. In this study, the target population is the principals of senior high schools in Taiwan. The total number is 477 of principals, 405 questionnaires collected and 365 questionnaires were valid. The return rate is 76.52%. The data were analyzed by descriptive statistics, independent t-test, one-way ANOVA, MANOVA, and logistic regression. The findings are as follows:
1. There exist differences between senior high school and vocational school principals on principals’ level 5 leadership, but it varies according to different levels of leadership. It is mainly influenced by different variables such as gender, public or private schools, degrees of education, or the locations of schools.
2. Principals’ level 5 leadership does vary between public school principals and private school principals. Especially in the first level of leaders’ behavior, the self-recognition of public senior school principals is obviously superior to that of private school principals.
3. The main factors affecting principals’ level 1 and level 2 leadership are gender and age. To achieve level 5 leadership, it takes the accumulation of years of their service. Then one can form the modest character and professional persistence to be a prominent school leader.
4. The logistic regression model in this study can be used as a reference to create a training program for principals.
According to the results, this study proposes some suggestions for the schools and future research.
1. The fifth-level-leadership could be applied to the educational system for the selecting principals.
2. The principals’ in service training can enhance their leadership vision.
3. For developing fifth-level-leadership, related principals’ partnership need to be built by heterogeneity relationship.
