本研究主要目的在探討中等以下學校校長創造性領導、學校創造性組織氣氛、教師創意教學之關係,以作為教育行政領導及教學實務之參考。為達上述目的,研究者透過文獻探討,建構各概念的意義及初步內涵,其後實施德懷術調查,凝聚專家學者、中小學學校校長及創意教師等專家之意見,確立校長創造性領導、學校創造性組織氣氛、教師創意教學之內涵後,編製問卷調查工具。研究母群為臺灣本島地區國立(直轄市立)高級中學及國民中小學正式教師,調查樣本之選取係依據教育部統計處(2006)「九十四學年度縣市別中小學教師統計」,按各教育階段與縣市之公立學校教師總人數比例,以分層隨機抽樣的方式,選取調查樣本,進行正式問卷施測。本研究共抽樣87所學校,816位教師。研究工具為自編之「中等以下學校校長創造性領導、學校創造性組織氣氛與教師創意教學相關議題調查問卷」,其內包括「校長創造性領導」、「學校創造性組織氣氛」、「教師創意教學」三個分量表。調查施測結果共回收727份問卷,回收率為89.09%,剔除無效問卷後,獲得713份有效問卷,有效回收率87.38%。所得量化資料經以描述性統計、多變量變異數分析、相關分析、迴歸分析及典型相關分析等統計法進行分析。
依據文獻探討及實證研究結果,獲致以下幾項結論:
壹、 中等以下學校校長創造性領導內涵主要包括「創造性領導者特質」、「智能的促進」、「參與與支持」、「任務安排與回饋」、「時間管理」、「創造性問題解決技巧」等六大構面。
貳、 中等以下學校創造性組織氣氛內涵主要包括「組織理念」、「團體運作」、「工作條件」、「教師專業發展」、「社會價值與政策」等五大構面。
參、 中等以下學校教師創意教學內涵主要包括「創意教學特質」、「創意教學過程」、「創意教學策略」等三大構面。
肆、 教師知覺中等以下學校校長創造性領導、學校創造性組織氣氛、教師創意教學的表現均達中上程度。
伍、 不同教師背景(擔任職務)、學校組織特性(學校性質)教師知覺之中等以下學校校長創造性領導有差異。
陸、 不同教師背景(性別、不同擔任職務)、學校組織特性(學校性質、學校規模)教師知覺之中等以下學校學校創造性組織氣氛有差異。
柒、 教師背景(年齡、不同擔任職務、創意教學方面獲獎經歷、大學教育背景)、學校組織特性(學校性質)對中等以下學校教師之創意教學有不同影響。
捌、 中等以下學校校長創造性領導對學校創造性組織氣氛有不同程度之影響,特別是當校長創造性領導的「創造性問題解決技巧」落實度高時,則學校創造性組織氣氛中的「組織理念」就高。
玖、 中等以下學校校長創造性領導對教師創意教學有不同程度之影響,特別是當校長創造性領導的「智能的促進」、「任務安排與回饋」、「時間管理」、「創造性問題解決技巧」等層面,落實度高時,則教師之「創意教學特質」就高。
壹拾、 中等以下學校創造性組織氣氛對教師創意教學有不同程度之影響,特別是當學校創造性組織氣氛的「社會價值與政策」落實度高,則教師創意教學的「創意教學特質」就高。
壹拾壹、 校長創造性領導與學校創造性組織氣氛是影響中等以下學校教師創意教學的重要因素,「校長創造性領導」主要是藉由影響「學校創造性組織氣氛」,進而影響「教師創意教學」。
最後依據研究結果提出建議,以供實務工作及未來研究之參考。
