本研究旨在了解我國國民中學教育行政人員知覺之協
同領導與學校效能的現況,並探討兩者的關係,以作為我
國提升學校領導與學校效能之參考。為達研究目的,首先
進行領導理論、協同領導理論、學校效能等相關文獻分析
,並以美國聖休斯頓州立大學(Sam Houston State University)
Irby, Brown 與 Duffy等人所發展修正版的「組織及領導效能
量表 II(OLEI II)」為藍圖,建構我國「國民中學協同領導與
學校效能調查問卷」為研究工具,針對我國中部地區(中彰
投)國民中學,共計165校為研究樣本母群,採分層隨機
取樣,抽出44校,700名教育行政人員,參加正式問卷調查
。回收有效問卷為校長44人,主任171人與組長415人,
有效問卷回收率,分別為100﹪與97.1﹪及86.5﹪。研究資料
採用 SPSS18.0 版統計軟體,並進行描述統計,以次數分配
、百分比、平均數、標準差、t 考驗(t-test)、單因子變異數
分析(ANOVA)及薛費(Scheffe’)事後比較、Pearson 積差相
關(Pearson Product-moment Correlation)、典型相關(Canonical Correlation)、多元逐步迴歸分析(Stepwise Multiple Regression Analysis)等統計,進行分析。
根據文獻與問卷調查統計分析結果,獲得以下結論:
一、目前我國中部地區國民中學教育行政人員所知覺的「協
同領導」方面,以「價值觀、態度及信念」與「外部
影響力」兩個層面,實施情況較佳;其他「組織結構」與
「領導行為」實施情況次佳。
二、「學校效能」方面,以「學生學習」及「環境營造」兩個
層面,表現較為良好;「特色亮點」、「改善行動」、「教師教
學」、「課程發展」及「行政管理」五個層面,亦為良好。
三、在「協同領導」方面,因不同「性別」、「年齡」、「擔任職
務」、「擔任行政年資」、「學校所屬縣市」而有顯著差異。
四、在「學校效能」方面,因不同「年齡」、「擔任職務」、「擔任
行政年資」、「學校所屬縣市」、「學校規模」而有顯著差異。
五、國中教育行政人員所知覺「協同領導」與「學校效能」各
層面及整體層面具有顯著正相關,且皆達顯著水準。
六、「協同領導」與「學校效能」,各層面典型相關徑路分析
,顯示協同領導能夠有效、積極正向的影響學校效能。
七、「協同領導」之「領導行為」、「外部影響力」、「組織
結構」、「價值觀.態度及信念」等四個層面對「學校效
能」皆具有預測作用,並以「領導行為」最具預測力。
依據研究所得結論,本研究最後分別對學校及未來的
研究提出建議,提供學校領導工作的教育同仁,以作為學
校領導與學校效能提升之參考。
The main purpose of this study was to examine the education administrators and the relationship between synergistic leadership (abbreviated in SL) and school effectiveness (abbreviated in SE) in junior high schools in central area of Taiwan nowadays, for promoting SL and SE and the schools can take for future reference. To achieve the purpose, literature of leadership theories, the SL theories, and the SE theories were extensively reviewed and analyzed, and measurement instrument of “Synergistic Leadership and School Effectiveness in Junior High Schools – An Example In Central area of Taiwan Questionnaire” was developed based on the “Organizational and Leadership Effectiveness Inventory II, OLEI II ” which was revised by Irby, Brown, & Duffy at Sam Houston State University. The main research tool was named “The Questionnaire of the SL and SE in the Junior High Schools.” The questionnaires were comprised with 165 junior high schools from Taichung, Changhua, and Nantou in central Taiwan. The study was used the stratified random sampling way to select 44 junior high schools, including 700 education administrators’ personnel to engage in the questionnaires. The effective questionnaires were consisted of 44 junior high school principals, 171 head of administrators, and 415 administrators. The effective response rate was 100%, 97.1% and 86.5%, respectively. Statistical software SPSS18.0 version and descriptive statistics were used. The statistic methods included frequency distribution, percentage, mean value, standard deviation, t-test, one-way analysis of variance (ANOVA), Scheffe’ method for posteriori comparison, Pearson Product-moment Correlation, Canonical Correlation and Stepwise Multiple Regression Analysis.
According to the results of literature review and statistical analyses from 2014 to July 30, 2015, the conclusions of this study were as follows:
1. On the “SL”, the education personnel perception in junior high schools in central area of Taiwan, the domains of implementation were much better in the “values, attitudes, and beliefs” and “external forces”, and “ the organizational structure” and “leadership behaviors” were good.
2. On the “SE”, the education personnel perception in junior high schools in central area of Taiwan, the domains of performance were much better in “students’ learning” and “environmental creation”, and “featured highlights”, “corrective actions”, “teachers’ teaching”, “curriculum development”, and “school administration” were good.
3. On the “SL”, the education personnel perception in junior high schools in central area of Taiwan were significant differences in different genders, ages, positions, executive seniority, and the school locations.
4. On the “SE”, the education personnel perception in junior high schools in central area of Taiwan were significant differences in different ages, positions, executive seniority, the school locations, and school sizes.
5. In each domain and the wholes of the “SL” and “SE”, the education personnel perception in junior high schools in central area of Taiwan were significant positive and achieved significant levels.
6. The pathway canonical correlation analysis at each domain of the education personnel perception in junior high schools in central area of Taiwan of the “SL” and “SE” showed that “ SL” was effective and significant positive influence on “SE”.
7. The education personnel in junior high schools in central area of Taiwan perceived that the four domains of “leadership behavior”, “external forces”, “organizational structure” and “values, attitudes, and beliefs” in the “SL” could effectively predict the “SE”, especially on the “leadership behavior.”
According to the result of the study, it is reported for the junior high schools and for the further researchers for the reference, also for the improvement of the school leaderships and school effectiveness.
